What kind of environment allows people to think clearly, contribute confidently and do meaningful work?

This question sits at the heart of how I approach leadership development. When organisations ask people to perform at their best, I believe we also need to look closely at the conditions in which they work.

At a recent Transformational Leadership corporate training session at ISKL, I had the pleasure of facilitating alongside Dr Najwa, Neuropsychiatrist and Psychotherapist. Together, we brought two perspectives into the room: neuroscience and organisational psychology.

Our focus was practical: how can leaders translate a deeper understanding of people into more thoughtful everyday leadership?

Behaviour Is Data, Not a Diagnosis

One idea we strongly agreed on was:

“Behaviour is data, not a diagnosis.”

Dr Najwa explored neuroscience, nervous-system regulation and neurodiversity at work, inviting leaders to look beyond their first interpretation of someone’s behaviour.

A quiet colleague may have something valuable to contribute but need more time to process. A tense interaction may warrant a closer look at workload, unclear expectations or the way a conversation is unfolding.

These are possibilities to explore, rather than conclusions to impose.

For me, this is an important leadership discipline: observe carefully, remain curious and ask before assuming. Understanding someone’s context can sit alongside clear expectations and accountability.

What Is Psychosocial Safety Climate?

Psychosocial Safety Climate, or PSC, concerns the extent to which an organisation’s policies, practices and procedures prioritise employees’ psychological health and safety.

It raises questions that leaders and HR teams can examine together:

  • Does senior management demonstrate commitment to psychological health?
  • Is employee wellbeing given genuine priority when demands compete?
  • Can people communicate concerns and expect a meaningful response?
  • Do employees have a voice in decisions affecting their working conditions?

Everyday leadership interactions help communicate those priorities. So do decisions about workload, resources, role clarity and how concerns are addressed.

A wellbeing policy becomes more meaningful when employees can recognise it in the way work is organised and people are treated.

That is why I see a strong Psychosocial Safety Climate as an important foundation for the brain performance we ask of our teams.

Bringing Applied Neuroscience into Leadership Development

In our session, neuroscience provided a lens for understanding behaviour under pressure. Organisational psychology helped us explore what leaders could do with that awareness.

My part of the conversation centred on a question:

“How can we turn that awareness into change?”

It is easy to agree that leaders should listen, communicate clearly and support others. The more revealing question is what happens when we are tired, under pressure or facing competing demands.

Do we over-correct because we want everything to be right? Avoid a necessary conversation because we do not want to disappoint someone? Become so focused on delivery that we stop asking what support people need?

These reflections bring Transformational Leadership into everyday practice. They invite leaders to consider how their intentions are experienced by the people around them.

From Awareness to Action Through Job Crafting and Relational Crafting

Through Job Crafting and Relational Crafting, we helped participants identify one micro-step they could take in their working relationships.

Job Crafting involves intentional adjustments to aspects of work. Relational Crafting focuses specifically on how we interact, communicate, collaborate and seek or offer support.

A small experiment might involve:

  • Asking a colleague what support would help before offering a solution.
  • Clarifying priorities when several tasks are described as urgent.
  • Giving someone time to prepare before a discussion.
  • Setting a respectful boundary around availability.
  • Inviting a different perspective before making a decision.

The invitation was to choose something specific enough to try and observable enough to reflect on afterwards.

Micro-step → Micro-change → Ripple effect.

A small relational change can open a useful conversation. Repeated and supported across a team, those conversations may contribute to broader change. They also need organisational follow-through when the underlying issue involves workload, resources or working conditions.

From International Occupational Health Psychology to Practical Team Building in Malaysia

 





Recently, I attended the Joint Congress of ICOH-WOPS & APA-PFAW 2025, an international conference focused on work, well-being, and psychosocial factors at work. Researchers, practitioners, and policy contributors from around the world gathered to discuss one central question:

How can organizations design healthier, safer, and more sustainable workplaces?

As a practitioner based in Malaysia, this experience directly informs how I support organizations through team building, corporate training, and training needs assessment (TNA).


Why This Conference Matters for Organizations

The sessions covered evidence-based topics such as:

  • Psychosocial risk and burnout prevention

  • Psychological safety and leadership responsibility

  • Working time, workload design, and recovery

  • Organizational-level interventions, not just individual coping

A key message repeated throughout the conference was clear:

Employee well-being is not only an individual issue.
It is a system and leadership responsibility.

This perspective is central to occupational health psychology, the field that guides my work with companies.


Applying Occupational Health Psychology to Team Building

In my practice, TNA is not just about “what training people want”, but what the organization actually needs to function in a healthier way.
